Leadership development for the modern workplace

Sustainable performance begins with the human system.

Conscious FLO™ is an evidence-informed leadership development programme designed to help professionals think clearly, communicate effectively and lead with greater intention under pressure.

The way we lead is inseparable from the human system we lead from.

The reality of modern work

High performance has a human cost when we ignore the system behind it.

Modern professionals are operating in increasingly demanding environments.

Constant decision-making. Competing priorities. Back-to-back meetings. Complex conversations. Continuous digital connection.

And very little opportunity to genuinely reset.

Most leaders are highly capable. They know how to work hard, solve problems and deliver results.

But when sustained pressure becomes the norm, something begins to change.

  1. 01

    Thinking becomes less clear.

  2. 02

    Communication becomes more reactive.

  3. 03

    Decision-making becomes harder.

  4. 04

    Energy becomes less consistent.

  5. 05

    Recovery takes longer.

  6. 06

Maintaining the same level of performance requires more effort.

This is not a lack of commitment.

It is not a lack of capability.

It is what happens when we continually ask more of the human system without understanding how to support it.

The evidence beneath the conversation

The data behind why capacity — not capability — is the real constraint.

The professional and legal sectors are among the most cognitively and emotionally demanding working environments. Industry research consistently points to the same underlying pattern.

76%

of professionals report feeling burned out on the job at least sometimes.

Gallup, State of the Global Workplace

increase in mental-health related concerns reported by legal professionals in the last decade.

Legal industry wellbeing research

40%

reduction in cognitive performance when the nervous system remains in sustained stress states.

Nervous system & cognition research

21%

of employees globally report being engaged at work. The layer beneath engagement is physiological.

Gallup, 2024

The pattern is systemic — and it is not solved by asking people to work harder or become more resilient.

Capacity, not capability

The challenge is not capability.

It is capacity.

For decades, organisations have invested in developing the external skills of leadership.

  • Strategy
  • Communication
  • Productivity
  • Management
  • Decision-making
  • Technical expertise

All of these matter. But there is another layer beneath them — the internal state of the person using those skills.

Because we do not think, communicate, make decisions or lead independently of our physiology.

  • — The state of our nervous system influences how we respond to pressure.
  • — Our energy influences our ability to focus and think clearly.
  • — Our internal state affects how we listen, communicate and relate to others.
  • — Our capacity for recovery influences whether performance can be sustained over time.
We have spent decades developing what leaders know and do.Conscious FLO™ develops the human capacity that allows them to do it well.

What happens within us shapes what happens around us.

A leader enters every meeting with more than their experience, expertise and agenda.

They bring their internal state.

That state shapes how they listen. How they interpret information. How they respond to challenge. How they communicate under pressure. How they make decisions. And how other people experience them.

Leadership begins within us, but its impact reaches far beyond us.

A different approach to leadership development

Introducing Conscious FLO™

The Physiology of Leadership

Conscious FLO™ is a practical, evidence-informed leadership development programme that brings the human system into the conversation about performance.

Rather than asking people to simply work harder, manage their time better or become more resilient, Conscious FLO™ helps participants understand the internal systems shaping how they think, communicate, respond and lead.

Through short, accessible learning experiences and practical tools that can be applied within the working day, participants develop the awareness and capacity to work with themselves more consciously.

This is not about removing pressure from working life. It is about developing the capacity to meet pressure differently.

Our methodology

The Self Mastery Approach™

At the heart of Conscious FLO™ is the Self Mastery Approach™: an integrative approach to human health, conscious living and leadership.

Self Mastery is not about controlling ourselves or continually striving to become better. It is about developing a deeper relationship with ourselves and becoming more conscious of the human systems shaping how we feel, think, communicate and lead.

Step 1

Listen

Turn inward and recognise the signals of the human system. Develop greater awareness of your energy, tension, thoughts, emotions and internal state.

Step 2

Observe

Become curious about the patterns shaping how you work and lead. Notice how you respond to pressure, what sustains you, what depletes you and what happens before you become reactive.

Step 3

Respond

Develop the capacity to work with yourself more consciously. Apply practical tools to regulate, nourish, communicate and make more intentional choices under pressure.

Step 4

Integrate

Turn awareness into sustainable ways of living and leading. Embed what you discover into everyday choices, behaviours, relationships and leadership.

Listen. Observe. Respond. Integrate. Because awareness creates choice.

The Conscious FLO™ journey

Developing the capacities behind sustainable leadership.

Across six core modules and a bonus leadership session, participants explore the relationship between their internal state and the way they think, work, communicate and lead.

Designed for real working lives

Learning that lives beyond the programme.

Conscious FLO™ is designed to be applied within the moments that shape the working day.

  • Between meetings.
  • Before difficult conversations.
  • During periods of intense focus.
  • When pressure begins to build.
  • When energy and decision quality begin to decline.

Leadership development from the inside out.

01

Physiology before behaviour

We work with the internal systems shaping leadership behaviour rather than focusing solely on external skills.

02

Application before information

Participants do not simply learn concepts. They develop practical tools that can be used within real working situations.

03

Capacity before coping

The programme is not designed to help people tolerate unsustainable pressure more effectively. It develops greater awareness and capacity to respond consciously within demanding environments.

04

Integration before intervention

Rather than another isolated wellbeing initiative, Conscious FLO™ helps participants integrate small, repeatable practices into everyday working life.

This is more than workplace wellbeing. It is the development of the human capacity behind performance.

Designed to work with your organisation.

01

Explore

We begin with a conversation to understand your organisation, your people and what you want to achieve.

The people behind Conscious FLO™

Created from decades of experience working with people, health, learning and change.

Lorna MacPhail, co-founder of Conscious FLO™

Lorna MacPhail

Lorna is an accredited holistic health and leadership coach with a background in yoga therapy, education and community development, and a particular interest in pioneering new ways of integrating human health with leadership development.

Drawing on more than two decades of experience and study, she developed the Self Mastery Approach™, an integrative approach to human potential, conscious living and leadership that explores how the way we live within ourselves shapes our health, our relationships, our work and the way we lead.

Katie Vance, co-founder of Conscious FLO™

Katie Vance

Katie is an award-winning innovator and entrepreneur with a background in education, curriculum development and business, and a particular interest in pioneering new ways of turning human needs into practical solutions that create meaningful change.

Drawing on more than two decades of experience, she founded Bubble FLO® after identifying the need for a more engaging approach to children's respiratory physiotherapy. Working alongside healthcare professionals, academics and researchers, Katie transformed lived experience into an award-winning innovation and brings this same human-centred, purpose-led approach to the development of Conscious FLO™.

Together, Lorna and Katie created Conscious FLO™ to bring a more human, integrated understanding of performance and leadership into the modern workplace.

Performance with purpose

Creating impact beyond the workplace.

Conscious FLO™ was created with a wider purpose.

Through our connection with Bubble FLO, every corporate programme supports our commitment to helping provide respiratory devices to children and organisations who need them.

We believe business can create meaningful impact beyond the organisations it serves.

And that the future of leadership is not only about how we perform. It is about how we contribute.
